How a US Agency Hired a Senior AI Developer in Uruguay and Saved $75K+ a Year

Every agency wants to add AI to its offer. Far fewer know what it really costs to hire an AI developer who can build it.

A US-based digital agency and creative studio learned this firsthand. They came to us wanting a full-stack developer with hands-on AI skills, full US Eastern hours and a $20,000 to $30,000 budget. Eleven weeks later, after resetting the budget and reshaping the search, they hired a senior AI-capable full-stack developer in Uruguay for $54,000 a year. The same seniority costs $130,000 to $170,000 in the US.

Here's how the search went off track, how we fixed it, and what it means for anyone hiring AI talent.

The challenge: AI skills, US hours and a budget that didn't match
The client is a US-based digital agency and creative studio, and the search was led by its VP and General Manager. The team was expanding its AI and web development capability. They needed an in-house developer who could integrate AI models into existing web applications, work with vector databases, and overlap fully with the core team on US Eastern hours.

Two problems stood in the way:
  • The budget was below the market. Three to five years of experience, hands-on AI skills, strong English and 8 to 5 EST availability, all for $20,000 to $30,000 a year. That combination sat well above budget in every market we recruit in.
  • The right profile was rare. True mid-level full-stack developers with AI experience were hard to find. Most qualified applicants were closer to senior, many dropped out over salary, and only about a quarter of those invited to the technical test completed it. After several rounds, the client told us they weren't excited about the profiles coming through.

This was the agency's second search with us, after their first international hire, a marketing automation specialist in Brazil. And their VP closed this one by saying they'd be back the next time they needed recruiting help.

"Very knowledgeable and handle everything with prompt attention. Great communication and coordination from beginning to end."

4 lessons for hiring an AI developer remotely
  1. Benchmark before you post. AI skills command a premium everywhere. A realistic budget from day one saves weeks of rejected offers.
  2. Screen with your own technical questions. Building tests around the real work means only proven skills reach your team.
  3. Let the data tell you when to recalibrate. Low test completion and lukewarm feedback were signals that the role needed a senior developer, not a mid-level one.
  4. Change the process when it stalls. Swapping a one-way test for live interviews broke the bottleneck and produced the hire within weeks.
